Hiring Pattern Audit

  • The scope note. A written document agreed by email before any work begins. It names the hiring question, the documents and interviews planned, the deliverables, the fixed price, and what is explicitly out of scope.
  • The Leak Map. One page you can act from on its own: every finding with its named pattern, its loop stage, its monthly cost with the basis of the estimate, its severity, and the recommended follow-on action.
  • The Pattern Report. Ten to fifteen pages, the evidence behind the Leak Map. Each finding traces to a document, an interview quote, or an observation with a date. The report also states, plainly, what was not examined.
  • The evidence base. Job descriptions, offer and decline data, interview notes, and onboarding records for the period named in the scope note, plus three to five structured interviews and one to two live observations of your interview loop.
  • The read-through call. Sixty minutes: Leak Map first, findings second, actions last. Questions raised on the call are answered in writing within 24 hours.

  • Consent first, always. No sample is analysed without the candidate’s written consent, and the consent records come back to you with the batch.
  • The per-candidate analysis sheet. A one-page behavioral read for each candidate: consistency under structure, response to correction, and the traits worth probing in the interview.
  • The batch report. A comparative summary across the batch, so you read candidates against each other rather than in isolation.
  • Interview probes. For each candidate, two or three questions that test what the writing suggests, so the read is checked in conversation before any decision is made.
  • The boundary, in writing. The analysis is decision support. It informs the interview; it doesn’t replace references, skills testing, or your judgment, and it is not a pass or fail verdict.

How the Audit Runs

The Hiring Pattern Audit is the hiring-domain Leak Scan, and it runs the same delivery arc as every EWR investigation. The method behind it, the 8-step Pattern Intelligence Method, is on the The Method page.

Scoping

You submit the scope proposal form. Rashi replies within 48 hours with a fixed-scope, fixed-price proposal, and the written scope note names what is in, what is out, and what it costs. You approve it by email and pay the 50% advance. Nothing starts before that.

Evidence Collection

A 30-minute kickoff call captures your hiring question in your own words, and the interview calendar is booked on that call. Then fieldwork: job descriptions, offer and decline data, interview notes, onboarding records, three to five structured interviews, and at least one live observation of the interview loop. The fieldwork log is written the same day.

Pattern Analysis

Each finding is mapped to its named pattern and its 7-stage loop, from trigger to lock-in, then costed with the basis of the estimate stated. Where the audit makes a claim about cost or recurrence, it also says how that claim could be disproven.

Findings

Every finding must trace to an artefact: a document reviewed, an interview quote, an observation logged with a date, or a metric with its source. What rests on inference is labelled a hypothesis, not dressed up as a fact. Before anything leaves EWR it passes a quality gate covering evidence traceability and price consistency.

Remediation

You get one high-impact action with a Poka-Yoke safeguard, plus a priced ladder of follow-on work, so you know what to fix first and what it costs before you commit.

Review

The 60-minute read-through call takes the Leak Map first, findings second, actions last. Your questions from the call are answered in writing within 24 hours, and the final report is issued after. Thirty days later, a scheduled pattern-check email asks whether the pattern is holding.

The audit runs this arc in one week. A Pre-Hiring Assessment batch runs on your hiring calendar: samples in, consent logged, and the batch report back within the window agreed in the scope note.

Finding 3 of 5: The Role You Keep Refilling

The same team-leader role has been posted three times in fourteen months, and the requisition file carries the same phrase each time: strong communicator, immediate joiner. Offer and attrition data show the leavers clustered at eleven months, and the interview notes show a panel that scored confidence in the room above the evidence in the file. Observation of two interview loops shows why: the candidate who talks fluently about ownership gets the offer, and the quiet candidate who has actually run the process does not. New joiners are then onboarded into silence, with no named buddy in week one and no question slot in the daily huddle. The pattern is the Interviewer Mirror loop: the panel hires its own presentation style, the gap surfaces at the 90-day mark, the exit interview records “growth opportunity”, the requisition opens again, and the repost normalises the churn. Estimated cost: Rs. 2.6 lakh per refill (basis: agency fee plus screening hours plus the ramp months at partial productivity, from the HR ledger). If the next three hires from this panel reach the 18-month mark without the question slot existing, this reading is wrong.

Scope, Risk, and Terms

Serious money deserves an honest boundary. Here is what these engagements do and do not do, how payment works, and where the policies live.

What this is, and what it isn’t

  • We diagnose the hiring pattern; we don’t recruit. The report tells you why your loop clears the wrong candidates. Running the redesigned loop is yours.
  • The graphology assessment is decision support with candidate consent. It informs the interview; it doesn’t replace references, skills testing, or your judgment.
  • We don’t run background verification, and we don’t give legal advice on employment matters. Where a finding has a legal dimension, the report says so and points you to a lawyer.

Honest boundaries

  • The scope note governs the engagement. It names what is in and what is out, and work outside it is quoted as follow-on investigation rather than quietly absorbed.
  • Every report states what was not examined. Findings that rest on inference rather than an artefact are labelled hypotheses.
  • Cost estimates carry their basis, and major claims carry a note on how they could be disproven.

Payment and price

  • The price is fixed at proposal and does not move. EWR does not discount; if the budget is smaller, the scope shrinks to fit it and the price follows the scope.
  • Payment is 50% on scope confirmation and 50% on delivery, per the engagement letter.

Refunds, privacy, and candidate data

  • Once an engagement has begun, no refunds are issued and the advance is non-refundable. Cancel before work starts, and the advance may be refunded at EWR’s discretion. The full policy is on the Refund Policy page.
  • Commercial terms are on the Terms & Conditions page. Handwriting samples and candidate consents are handled per the Privacy Policy, stored only as long as the engagement needs them.
  • Interviewees are never named in a report. The pattern is the unit of analysis, not the person.
